My understanding...
When a Gloranthan is in the Hero Plane they see the roles, not the participants(*) EXCEPT those that they crossed over with. I think that at the most key moments, even your fellow participants look more like their role than themselves.

I suspect that Gloranthan's deliberately exploit this in their rituals by including (preferabley) weak enemies in the rituals prior to crossing over (anyone remember the ritual combat in Cults of Prax?). And there is this theory floating around that Eurmali can take any role (particularly that of enemies) with no penalties for wrong religion or wrong magic type, which allows the Orlanthi to be heroquesting mini-maxers!

(*) There is some exotic magic that does allow someone on the Hero Plane (or God Plane) to see through the archetype/role to the person playing that role.
